CHAPTER 33Performance Reviews

If it were up to me, the ritual of annual performance reviews would be entirely dispensed with.

However, we all have to pick our battles, and in most companies around the world, the drill is all about legal compliance and compensation administration. So, I've always just bitten the bullet and done what was necessary.

That said, it is absolutely critical that the hiring manager understand that the annual performance review should never be the primary feedback tool. If it is, then in my opinion you have utterly failed as a manager.

The annual review is far too little, far too late. Our primary feedback tool is the weekly 1:1, if not daily interactions. And please remember the primary purpose of the 1:1 is not for the manager, it is for the employee.

As such, there should never be any performance‐related surprises in the annual review. If there are, you have failed.

The common case is a manager that is conflict‐averse and avoids giving the constructive criticism that is so necessary. The manager eventually decides the person is not strong enough, discusses this with HR, and then HR forces the manager to document the issues in a performance review. The employee is then surprised and confused to learn she's not actually meeting expectations.

This is unfair to the employee, and in a great many cases, completely avoidable.
